The hiring funnel is a model of the recruitment process: how many candidates entered each stage and how many reached the next. Its purpose is not reporting but answering one question — where exactly you are losing the people you have already attracted.
How to read a funnel
Absolute numbers say almost nothing: a hundred applications for a sales assistant is normal, a hundred for a chief engineer is an anomaly. Meaning appears in the conversion between stages and in comparison with your own history for the same role.
The bottleneck is almost always in one of three places: before screening (wrong channel, wrong candidates), between screening and the manager's interview (candidates wait for an answer and leave), or between offer and start date (the terms did not match expectations). Each has its own remedy, and without numbers they get confused for one another.
What to look at per stage
The minimum set of measures that makes a funnel useful rather than decorative.
- Step conversion: the share of candidates who move on. A sharp drop at one step is where the problem is.
- Time in stage: how long a candidate waits for a decision. In frontline hiring, a day of delay costs more than any rewrite of the job ad.
- Candidate source: conversion is counted per channel, otherwise a good channel is averaged away by a bad one.
- Rejection reasons, from both sides: the company declining and the candidate declining point to different problems.
